초록·키워드
This study examined how job satisfaction relates to turnover intention among 91 nurses at general hospitals in Busan, South Korea, and explored the impact of demographic and organizational factors on these outcomes. Using a structured questionnaire, we measured intrinsic, extrinsic, and general job satisfaction alongside cognitive, affective, and behavioral dimensions of turnover intention. Confirmatory factor analysis confirmed the scales’ reliability and validity. Regression analyses revealed that higher intrinsic and extrinsic satisfaction significantly predicted lower cognitive, affective, and behavioral turnover intentions. Among organizational variables, department type was the only significant predictor: nurses in outpatient units reported higher levels of behavioral turnover intention than those in wards, ICUs, or emergency departments (p< .05). Demographic characteristics—including age, gender, marital status, and position—did not significantly influence turnover intention. These findings underscore the importance of enhancing the work environment and organizational support, particularly in outpatient settings, to mitigate turnover risk among hospital nurses.
