Purpose: This study was performed to explore the conflicts of job identity of nurses’ who were working at medium-sized hospitals. Method: The methodology of critical ethnography was used to identify the meanings and discourses of their experiences in the cultural context of the hospital organization. An field study was performed at a 200 bed private hospital from April 2002 to December 2005. The participants of the study were 13 nurses. The data was collected with the questionnaire, an in-depth interview, and participant-observation, and from documents of the hospital. For the analysis of the data, taxanomy developed by Spradley, text analysis of Werner and Schoepfle, and critical discourse analysis were applied. The reflective thinking, line by line and highlight analysis were repeated several times in the process of data analysis. Results: Participants had conflicts with their job identity from the automated work like a machine, that is, exclusion of self and humanity from their work. The second reason of job conflict was a non-systematized job description. The last one was unfairness in the reward system. There were two discourses under the job conflicts of nurses’; capitalism and hierarchical job structure. Conclusion: We should deserve more effort to get useful data for resolving the nurses’ job conflict. Studies on interpersonal conflicts are needed. In addition, studies of job conflicts in general hospitals which had a systematic and well-organized job description are needed.
