The purpose of this study was to investigate the relationships among hotel employee’s emotional labor, job stress, and burnout, as well as moderating effects of emotional regulation on the causal relationships between job stress and burnout. A valid sample of 194 employees from 2 five-star and 2 four-star hotel in Pusan, Korea was used to test hypotheses. Construct validity and reliability of all measurements in this study were checked and then structural equation modeling and multiple group analysis were conducted. The finding of this study are as follow : First, The effect of emotional labor on job stress was significant. Second, job stress had a significant effect on burnout, Third, however, a direct effect of emotional labor on burnout was not significant. Thus, the relationships between hotel employee``s emotional labor and burnout were fully mediated by job stress. Fourth ,job stress of hotel employees who was lowly seeking supports related on burnout significantly, but the effects of them are less than the employees highly seeking supports. Fifth, the relationships between job stress and burnout were moderated by active coping strategies of hotel employees, which of employee group, low active coping strategies, was stronger than high group. Sixth, avoidance or diversion were not effective strategies on stressful situation in hotel service encounter context.
