Organizational justice is a field that is continuously studied because organizational justice is an important variable that has a positive influence on employees’ job performance, organizational citizenship behavior (OCB), and work attitude. Prior research on OCB is mainly focused on individual-level variables that affect OCB. However there has been little effort to consider group-level characteristics. This study tries to fill the research gap by examining justice climate and group-level OCB along with the relationship between individual-level justice perception and individual-level OCB. A Hierarchical Linear Modeling analysis showed a positive effect of justice climate on individual-level OCB, after controlling individual-level justice perception, and a significantly positive relationship between group-level OCB and individual-level OCB. Surprisingly, distributive justice climate and procedural justice climate attenuated the positive relationship, such that the positive relationship between justice perception and OCB was stronger when justice climate was low. These results imply that social exchange relationship is more salient compared to the level of justice climate. This study extends the research of OCB and organizational justice and offers practical implications.
