본 연구는 중소병원 간호사가 지각하는 간호관리자의 리더십과 간호사의 회복탄력성,
내재적 동기 및 간호업무성과의 관계를 파악하고 간호업무성과에 영향을 미치는 요인
을 확인함으로써 궁극적으로 간호서비스의 질적 제공을 증진시키고자 시도된 서술적
상관관계 조사연구이다.
연구대상자는 G광역시 소재 250병상 이상 300병상 미만 5개 중소병원에 근무하는
간호사 275명이다. 자료수집 기간은 2018년 6월 13일부터 7월 7일까지였으며, 구조화된
설문지를 이용하였다. 설문지 구성은 리더십 36문항, 회복탄력성 25문항, 내재적 동기
6문항, 간호업무성과 17문항, 대상자의 일반적 특성 10문항이었다. 자료분석은 SPSS
22.0 Program을 이용하였고, 통계방법은 빈도와 백분율, 평균과 표준 편차, 독립표본
t-test와 ANOVA, Scheffe 사후분석, Pearson''s correlation Analysis, 다중회귀분석을
사용하였다.

연구의 결과는 다음과 같다.
1. 연구대상자가 지각하는 간호관리자의 리더십에 대한 정도는 변혁적 리더십 평균
3.65점(5점 만점), 거래적 리더십 평균 3.69점(5점 만점)으로 거래적 리더십이 약간
높게 나타났다. 간호사의 회복탄력성 정도는 평균 3.35점(5점 만점), 내재적 동기
정도는 평균 3.16점(5점 만점)으로 타 직종 보다 낮게 나타났다. 간호업무성과 정도
는 평균 3.47점(5점 만점)으로 중간정도로 나타났다.

2. 연구대상자의 일반적 특성에 따른 간호관리자의 리더십 중 변혁적 리더십은 근무
부서에서 외과계 병동이 특수파트보다 높게 나타났다. 거래적 리더십은 최종학력에
서 전문대학 졸업과 대학교 졸업이 대학원 재학 이상보다 높게 나타났으며, 근무부서
에서 외과계 병동이 특수파트보다 높게 나타났다. 회복탄력성은 유의미한 차이를
보인 변수가 없었고, 내재적 동기는 최종학력에서 전문대학졸업과 대학교 졸업이
대학원 재학 이상보다 높게 나타났다. 간호업무성과는 근무부서에서 외과계 병동이
특수파트보다 높게 나타났다.

3. 연구대상자가 지각하는 간호관리자의 변혁적 리더십, 거래적 리더십은 회복탄력성,
내재적 동기, 간호업무성과와 정(+)적 상관관계를 보였으며 변혁적 리더십은 거래적
리더십보다 강한 상관관계를 보였다. 회복탄력성은 내재적 동기, 간호업무성과와
높은 정(+)적 상관관계를 보였으며, 내재적 동기도 간호업무성과와 중간정도의 정(+)
적 상관관계를 보였다. 즉, 간호관리자의 변혁적 리더십을 높게 지각하고 간호사의
회복탄력성과 내재적 동기가 높을수록 간호업무성과가 높게 나타났다.

4. 간호업무성과에 영향을 미치는 요인으로 간호관리자의 변혁적 리더십, 간호사의
회복탄력성, 내재적 동기, 근무부서가 간호업무성과에 유의미한 영향을 미치는 것
으로 나타났으며, 모형의 설명력은 45.3%이었다. 간호업무성과에 가장 큰 영향을
미치는 요인은 회복탄력성이었으며, 거래적 리더십은 유의미한 영향을 미치지 않는
것으로 나타났다.

이상의 연구에서 중소병원 간호사들은 거래적 리더십을 약간 높게 지각하였으나,
변혁적 리더십만 간호업무성과에 영향을 미치는 것으로 나타났으며, 간호업무성과에
가장 많은 영향을 미치는 요인은 회복탄력성임을 확인하였다. 이러한 결과를 토대로
간호업무성과를 향상시키기 위해서는 중소병원 간호관리자들이 임상현장에서 변혁적
리더십을 발휘하도록 노력해야 하며, 간호사의 회복탄력성과 내재적 동기를 높이기
위한 프로그램 개발 및 지속적인 교육이 필요할 것으로 사료된다. 또한 간호근무환경
개선과 같은 조직 차원의 구제적인 중재방안이 필요할 것이다.
