본 연구는 공공스포츠센터 경영자의 리더십이 혁신행동에 미치는 영향과 커뮤니케이션의 메커니즘을 분석하여 리더십 효과에 대한 이론적 근거를 제시하는 데 목적이 있다. 이를 분석하기 위해 서울, 경기, 인천, 강원 지역 소재를 중심으로 공공스포츠센터의 근무하는 종사자들을 모집단으로 선정하였다. 조사대상의 표집방법은 비확률 표집방법 중 편의표본추출방법을 사용하였다. 설문지의 응답은 자기평가기입법으로 실시하였으며, 온·오프라인 방법으로 총 410부의 설문지를 배포하였다. 배포된 410부의 설문지 가운데 기입 누락과 중복 및 불성실한 응답을 한 설문지 63부를 제외하고 347부를 최종 분석 자료로 사용하였다. 수집된 유효 표본에 대해 SPSS. 26.0 통계프로그램을 활용하여 빈도분석, 요인분석, 신뢰도분석, 상관관계분석, 회귀분석, 위계적 회귀분석, Sobel test를 실시하였으며, 다음과 같은 연구결과를 도출하였다.
첫째, 공공스포츠센터 경영자의 변혁적 리더십 하위 요인 중 카리스마 요인, 거래적 리더십의 하위 요인 중 상황적 보상 요인, 슈퍼 리더십의 하위 요인 중 보상 및 질책, 모델링, 격려와 지도, 목표설정 요인이 아이디어 개발에 정(+)의 영향을 미치는 것으로 나타났다.
둘째, 공공스포츠센터 경영자의 리더십은 비공식적 커뮤니케이션에 정(+)의 영향을 미치지 않는 것으로 나타났다.
셋째, 공공스포츠센터 경영자의 변혁적 리더십 하위 요인 중 카리스마 요인, 거래적 리더십의 하위 요인 중 상황적 보상 요인, 슈퍼 리더십의 하위 요인 중 보상 및 질책, 모델링, 목표설정, 격려와 지도 요인이 아이디어 개발에 정(+)의 영향을 미치는 것으로 나타났다.
넷째, 공공스포츠센터 경영자의 변혁적 리더십 하위 요인 중 동기부여 요인이 아이디어 홍보에 정(+)의 영향을 미치는 것으로 나타났다.
다섯째, 공공스포츠센터 경영자의 변혁적 리더십 하위 요인 중 개별적 배려 요인, 거래적 리더십의 하위 요인 중 상황적 보상 요인, 슈퍼 리더십의 하위 요인 중 격려와 지도, 목표설정, 모델링 요인이 아이디어 실행에 정(+)의 영향을 미치는 것으로 나타났다.
여섯째, 공공스포츠센터 경영자의 변혁적 리더십 하위 요인 중 카리스마 요인은 공식적 커뮤니케이션을 통해 아이디어 개발에 부분매개효과가 있는 것으로 나타났으며, 거래적 리더십의 하위 요인 중 상황적 보상 요인은 공식적 커뮤니케이션을 통해 아이디어 개발에 부분매개효과가 있는 것으로 확인되었다. 슈퍼 리더십의 하위 요인인 모델링, 목표설정, 격려와 지도, 보상 및 질책 요인은 공식적 커뮤니케이션을 통해 아이디어 개발에 부분매개효과가 있는 것으로 나타났다.
일곱째, 공공스포츠센터 경영자의 리더십은 공식적 커뮤니케이션을 통해 아이디어 홍보에 영향을 미치지 않는 것으로 나타났다.
여덟째, 공공스포츠센터 경영자의 거래적 리더십 하위 요인 중 상황적 보상 요인은 공식적 커뮤니케이션을 통해 아이디어 실행에 완전매개효과가 나타나고 있음을 확인하였다. 슈퍼 리더십의 하위 요인 중 모델링, 목표설정, 격려와 지도 요인은 공식적 커뮤니케이션을 통해 아이디어 실행에 부분매개효과가 있는 것으로 나타났다.
아홉째, 공공스포츠센터 경영자의 리더십은 비공식적 커뮤니케이션을 통해 혁신행동에 영향을 미치지 않는 것으로 나타났다.
