The purpose of the current study is to investigate how knowledge management strategy, influences the employee’s flow experience, and the impact on job retention intentions from the perspective of hotel companies. In order to verify the research hypothesis, we conducted a questionnaire survey of employees working at express hotels in the Seoul area. And performed the final analysis on a total of 156 copies of valid data. The data was analyzed using descriptive and inferential statistics performed by SPSS 26.0 and Smart PLS 3.0. The results of the analysis show that explicit-based knowledge management strategies all significantly affected skills and goal clarity in flow theory, but tacit-based knowledge management strategies did not significantly affect skills. Compared to explicit knowledge, tacit knowledge makes it difficult for employees to repeatedly learn knowledge after acquiring it, and consume a lot of time until their job skills improves. Based on previous studies, it was assumed that both of skills and goal clarity had a significant effect on flow experience, however skills did not have a significant effect on flow experience in this study. This is due to the fact employees experience bored and discover it hard to immerse themselves in the job as their job skill ability increases, so it is vital to balance with an appropriate sense of challenge. Finally, we found that skills, goal clarity, and flow experience all had positive effects on job retention intentions, and flow experience acted as a mediator between goal clarity and job retention intention. Therefore, from a strategic factor of view, the explicit-based knowledge and tacit-based knowledge ought to be pursued at the equal time to further activate corporate knowledge management activities, and Strategic approach to tacit knowledge through formal systematized procedures. As a result, personnel loss and knowledge loss can be minimized.
