This study examines the way of coexistence of two organizing principles, that are community and market principle, in the organization and how the coexistence affects organizational knowledge management. We present that high commitment HRM (HC-HRM) policies, follow community principle, and that pay differential policy is based on market principle. We test the interaction effects of HC-HRM policies and pay differential policy of HRM on external knowledge acquisition and internal knowledge utilization. We also posit that knowledge acquisition and utilization mediate the relationship between HC policies and product innovativeness. For this study, we adopt organizing principle perspective. To test the hypotheses, we collected survey data from 140 firms in South Korea. The results generally supported the hypotheses. First, unlike HC-HRM, we find no direct effect of pay differential policies on the two organizational learning behaviors. Also, the interaction of HC-HRM and pay differential policy has negative effect on knowledge acquisition and utilization. The results mean that HC-HRM and pay differential are policies that pursue different directions and are more likely to be a misfit than a complementary fit for organizational learning. Some theoretical and practical implications are discussed.
