Given the growing importance of sustainable business practices, this study examined the causal relationships between sustainable human resource management (HRM), organizational identification, and turnover intention among Generation MZ employees in South Korea"s hotel industry. Using data collected from employees at 4- and 5-star hotels in Seoul, Incheon, Daejeon, Busan, and Jeju Island, the study employed factor analysis, reliability analysis, correlation analysis, and regression analysis to investigate these relationships. The results indicate that sustainable HRM, particularly its social and financial dimensions, significantly enhances organizational identification, while only the financial dimension has a significant negative effect on turnover intention. The study highlights the importance of aligning HRM practices with Generation MZ values, particularly by offering fair compensation and fostering social responsibility initiatives, to strengthen organizational identification and reduce turnover intention. Theoretical, social and practical implications are discussed, underscoring the vital role of sustainable HRM in the hospitality industry.
