As hotel companies actively respond to changes in the external environment by stressing labor flexibility, hotel employees feel job insecurity and the concept of employment is changing. Hence, this study aims to empirically analyze the effect of the job insecurity of hotel employees on protean career attitudes and organizational effectiveness and their relationship. Also, it aims to verify the moderating effect of a social network in the relationship between job insecurity and protean career attitudes. To this end, 500 mployees working at ten super deluxe hotels in downtown Seoul were surveyed, and the results were empirically analyzed. As a result, employment precarity, which is a sub-factor of job insecurity, appeared to have no effect on protean career attitudes; on the other hand, pay precarity had a significant negative effect. Self-directness, which is a sub-factor of protean career attitudes, appeared to have a positive effect on organizational effectiveness, and value orientation, another sub-factor, had no effect. Also, the social network of hotel employees appeared to have no moderating effect on the relationship between employment precarity, which is a sub-factor of job insecurity, and protean career attitudes, but it had a moderating effect on pay precarity. Based on the results of such empirical analysis, this study intended to propose theoretical and practical strategies for minimizing the job insecurity of hotel employees with regard to human resources management of hotel companies and for improving business performances of hotel companies by helping employees focus on their job and organization.
