본 연구는 청소년상담사의 직무만족도와 직무특성 정도를 측정하고 직무만족도에 따른 직무특성을 분석하기 위해 서울특별시 소재 한국청소년상담원을 비롯한 전국 11개 지역의 청소년상담지원센터(청소년종합상담실)에서 근무하는 청소년상담사 94명을 대상으로 개인적인 특성과 직무만족도, 직무특성도를 측정하였다. 본 연구의 결과는 첫째, 성별, 연령, 종교에 따른 직무만족도에서는 통계적으로 유의미한 차이가 없었다. 하지만 결혼여부에 따라 보수에서 차이가 났고, 학력에 따라 전직ㆍ이직에서 차이가 났으며, 상담경력에 따라 인간관계에서도 차이가 났다. 그리고 근무시간에 따른 직무만족도에서도 통계적으로 유의미한 차이가 났다. 둘째, 직무만족도는 보수, 승진, 기관, 인간관계, 직무자체, 전직ㆍ이직의 순으로 나타났다. 그리고 청소년상담사의 가장 대표적인 직무특성은 직무상관계였으며 다음으로 자율성, 다양성, 피드백, 직무파악, 친교의 순이었다. 셋째, 직무특성이 직무만족도에 미치는 영향을 알아본 결과, 직무자체의 경우 직무특성 6개의 예측변인들 중에서 직무파악과 다양성이 직무만족도에 통계적으로 유의미한 영향을 미치는 것으로 나타났다. 따라서 청소년상담사는 직무에 자율성이 보장되고 직무에 대해 잘 파악하며, 창의적으로 일하고, 직무를 수행하면서 개인적인 성장과 발전의 기회를 갖게 되었을 때 직무자체와 인간관계에 대한 직무만족도는 높아질 것으로 예상된다. 그리고 본 연구의 한계점과 시사점에 대해 논의하였다.
The purposes of this study were to measure the levels of job satisfaction with six facets of a job : the work itself, promotion, pay, organization, human relationship and job change or separation and to investigate relations between job characteristics and job satisfaction levels of the youth counselors. Subjects consisted of 94 youth counselors who were working in youth counseling centers nationwide. The survey form was developed on tools to find personal characters, job satisfaction, and task characters. The responding rate was 66.67%. Data were analyzed for frequencies, means, t-test, ANOVA, Pearson correlation and multiple regression, using SPSS 12.0 Program. The results of this study were as follows. The thirties were 62.77% and married were 64.89%. A striking majority of the respondents ranked work itself as the most important aspect of their jobs. The youth counselors were most satisfied with pay and then promotion, organization, human relationship, work itself and job change or separation in decreasing order. In relation of demographic factors to the job satisfaction, pay according whether they were married or not, job change or separation according to education and human relationship according to counseling career were related. Job satisfaction level was significantly related to four facets: the work itself, human relationship, organization, and promotion. Task identity was the most prevalant job characteristics. In relation of job characteristics, job understanding and variety of 6 variables of job characteristics had significant effects. Variety in pay and relationship, self-control and relationship at work in human relationship had statistically significant effects. Relationship at work in job change or separation and self-control in organization had statistically significant effects.
