This study was analyzed about relationship belong role conflict, the satisfaction of the job, immersion in the job and intention of turnover in a kitchen group for chefs at a special hotel restaurant. The concept of each variable was examined and document research and empirical analysis were made to see if these variables were related. For the purpose of empirical analysis, 300 questionnaires were conducted for the chefs working at the special hotel restaurant in Seoul from June 1, 2018, to June 30, 2018. The statistical program of SPSS 21.0 was used to analyze the data of the questionnaire and the frequency analysis was conducted to examine the general characteristics of the sample. For measurement variables, the exploratory factor analysis and the reliability analysis were performed. In addition, prior to the hypothesis testing, correlation analysis was performed to find out the relationship between variables and simple regression analysis and multiple regression analysis were conducted for hypothesis testing. In this study, it is found that role conflict and individual-role conflict negatively affect job satisfaction and organizational commitment among the factors of role conflict and increase turnover intentions. Therefore, the hotel company would be better recognizing that and necessarily paying attention to the cooking staff, actively managing the education and improving the system. If the job satisfaction of cooking staffs and the organizational commitment would make high and make low the intention of changing job, the loyalty of organization would be increased. It would be possible to achieve positive management results for hotels, such as the activation of the hotel business, increasing sales, and additional value.
