This study is a descriptive research study to identify the relationship between self-leadership, positive psychological capital, and organizational effectiveness of the MZ generation, and to confirm the mediating effect of positive psychological capital between self-leadership and organizational effectiveness.
Studies have shown that self-leadership in the MZ generation can effectively improve positive psychological capital, job satisfaction, and organizational commitment.
Nevertheless, research precedents related to self-leadership behavior of MZ generation employees have not been fully explored in the literature, especially in the context of the hotel industry.
A questionnaire survey approach was used to collect data from 139 hotel employees working at domestic hotels, and the data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM).
Results revealed that self-leadership is positively related to psychological capital and organizational effectiveness, and self-leadership plays a positive role in increasing job satisfaction and organizational commitment through the mediating effect of positive psychological capital. In conclusion, self-leadership and positive psychological capital are positively related to organizational effectiveness, so it is necessary to develop leadership training programs and support the organization to improve the leadership of the MZ generation and increase positive psychological capital. This study contributes to the first study to apply self-leadership that values self-directed autonomy to the MZ generation compared to the existing boss-oriented leadership strategy.
