This study analyzes the relationship between protean careers reflecting the paradigm of career development today and job crafting, which means leading efforts, and seeks to find out whether job challenge is effective as a mediating factor because beauty workers need to have a sense of challenge and ability to meet rapidly changing trends. It aims to provide data through quantitative research on how job crafting affects protean career attitudes and whether job challenge of beauty workers mediates their relationship, and to develop not only individual values but also the beauty service industry with a sense of satisfaction and accomplishment. To achieve this, a questionnaire survey was conducted among beauty salon workers in Busan and Gyeongsangnam-do from February 18 to March 8, 2024 (for 20 days), with a total of 300 responses utilized for final analysis. The collected data were analyzed using SPSS 25.0, revealing the following results: First, all job crafting factors demonstrated a positive influence on job challenges. Second, all job crafting factors exhibited a positive impact on protean career attitude. Third, job challenges showed a positive effect on all protean career attitude factors. Fourth, job challenges mediated the influence of job crafting on protean career attitude.
These findings confirm that job crafting significantly affects protean career attitude among beauty industry workers, with job challenges playing a mediating role in this relationship. In other words, it is believed that if beauty workers use job crafting and protean career attitudes to build job challenges and grow themselves, it will lead to the development of the beauty service industry accordingly. To this end, it is judged that individual capabilities can be demonstrated more if the working environment of beauty workers is improved and support for career development is provided without focusing only on the interests and performance of the organization.
